Some of the regular posters were attempting to connect those with less experience in HR to some of the more senior HR professionals. I looked around to see if there was some kind of technology that could be used for mentoring profiles and matching. There wasnt much available back then, so Nobscots Chief Technology Officer offered to build the technology for us. Nobscot donated it to the HR Talk Group. Within just a couple of weeks of release, more than 100 mentorships were established. It was exciting. We would have left it at that but at the same time, there was this amazing convergence between mentoring and coaching and exit interviews. We were seeing over and over that the issues identif ied in the exit interviews could be solved or minimized through the use of mentoring and coaching. It was a real Aha moment for us. Now, all these years later, our mentoring technology is used by corporations and associations around the globe. Heathfield Are there any characteristics of mentors or requirements of mentoring and coaching relationships, aside from those commonly stated, that you would recommend? Carvin There are specific characteristics that make for a good mentor. Good mentors are intelligent, encouraging, generous, and honest. In addition, the best mentors are usually direct, hold high expectations and have and are willing to share social capital. My absolute favorite characteristic is a mentor who can, to use Aristotles words, ignite the talent. Aristotle believed that every person had inside them talent that lay dormant. A great mentor is someone who can reach in and release that hidden talent. The key really to tap the most powerful benefits of a mentoring and coa ching relationship is to have a mentor who is willing to introduce and vouch for the mentee in senior leadership circles. How to Obtain Mentoring 4 Steps to a Mentoring Relationship Heathfield Most readers dont have a formal mentoring program in their organizations. How can an individual employee reach out and find a mentor? The best approach may not be to say to a senior manager, Hey, will you be my mentor? Carvin I would suggest a multi-pronged approach using these four steps. Identify why you need a mentor. On the most desirable end? Carvin The amount of involvement required depends on the objective(s) of the mentorship. For example, a mentorship focused on career pathing, networking or sponsorship may require a significant time commitment at the outset as the plan for the mentorship is developed. A mentorship devoted to psycho-social support or on helping solve specific challenges may take a more sporadic approach based on needs that arise. At any rate, mentors and mentees should plan on communicating a minimum of once per month. That may morph into 2-3 times per month or once per 6 weeks but its a good guideline. The mentor and mentee should also plan on a few hours per month of time devoted to the mentoring and coaching that will be performed individually. Mentees might follow up on a strate gy discussed in the mentoring meetings. Mentors should be brushing up on a particular area of interest, creating learning activities or coordinating meetings to introduce the mentee to colleagues. Heathfield What must an employee with a mentor deliver to the mentoring relationship for the relationship to succeed for both the mentor and the mentee? (What does the employee need to give back?) The bank surveyed 1,000 small geschftliches miteinander owners across the country about the state of their careers, and the woman business leaders answers were hopeful that several major workplace problems were either solved or on their way full equality in pay between men and women is only two decades away, they believed, and work-life balance is already achieved.Yet, as a person who doesnt believe that you can work over 40 hours a week and have a work-life balance, their very cheery beliefs about work made me exhausted just reading through them.Women underemphasize their stressHeres an interesting contradiction, for instance although 61% of women entrepreneurs report working more than 40 hours each week, 78% believe they have achieved awork-life balance.In their responses, women were quick to primarily emphasize the good about their jobs. The majority of women said that being an entrepreneur was interesting, fulfilling, and enjoyable.But once that was out of the way, a significant number of them admitted that they were stressed and exhausted. Nearly half of them said that their average week was demanding and one in three said that their workdays were stressful.And no wonder theyre stressed out Theyre underpaid. A 2017 report found that women entrepreneurs earn less than their male counterparts and raise less financial capital than them. And theyre outnumbered. Women only own 34% of all companies in the United States. Research found that men are what gets presented as the business owner ideal. Not being seen as entrepreneur material gets women excluded from the networks, contacts, and access needed to become great business leaders. In fact, to get around this, two female entrepreneurs recently fabricated a male co-founder just to get m eetings with investors.And yet, despite the challenges they face, the majority of women entrepreneurs still said that there would be more women-owned small businesses and 61% said that they would achieve pay equitywith men within the next 20 years. From the President April 2015 From the President April 2015 Deepwater Five Years Later Its hard to believe that nearly five years have passed since the Deepwater Horizon oil rig explosion. That explosion, which occurred on April 20, 2010, not only triggered unprecedented contamination of the northern Gulf of Mexico, but also launched an unparalleled research and investigative effort to evaluate the effects of the massive spill, in which an estimated five million barrels of crude oil gushed into the pristine waters of the Gulf over 91 days. It also prompted industry leaders, engineers, government officials and others to take measures to prevent such incidents from ever happening again.In an article that ran on ASME.org in September 2011, Deconstructing the Deepwater Horizon Blowout, it was reported that the blowout preventer valves and the shear rams designed to cut through and seal the drill pipe failed, allowing oil and gas to surge up to the rig floor and trigger the explosion that sadly took the lives of 11 workers. While innovation and the evolution of engineering technology are making invaluable contributions to the betterment of ur lives and advancing our knowledge, we also know that mitigating risk will always be an important part of the engineering equation. The June 2011 ASME report Initiative to Address Complex Systems Failure Prevention and Mitigation of Consequences stated that Now more than ever, there is a need to address these dynamic and far-reaching system failures. The report went on to say that while events such as natural disasters, terrorist attacks and human error are bound to occur, engineers can design complex systems to help manage risk and to reduce the likelihood of cascading failures.Later this year, Ive been invited to speak at the World Engineering Conference and Convention, in Kyoto, Japan, to talk about the lessons engineers have learned from another disaster - the Fukushima Daiichi nuclear accident - a result of the great Japa n earthquake and tsunami of March 11, 2011. In the ASME report, Forging a New Nuclear Safety Construct, a Presidential Task Force commissioned by then-ASME President Victoria Rockwell stated that Fukushima revealed new information on nuclear power plant vulnerabilities to extreme external events and advocated the need for permanent improvements to existing plants and new designs to address beyond design fundament events. The nuclear industry has responded by developing new standards and guidance to minimize the probability of occurrence and to better mitigate the consequences of future accidents.We all know that as new cutting-edge technologies are implemented and systems become more complex, the need to manage risk and to apply safety and operational standards becomes ever more paramount. Just a couple of weeks ago, the Wall Street Journal announced that the Obama administration has proposed new offshore oil and natural gas drilling regulations aimed at preventing the kind of explo sion that occurred on the Deepwater Horizon rig. The proposed regulations, which target the reliability of drilling equipment in offshore drilling operations, will require oil and gas companies to perform tests and maintenance on their blowout preventers, a key piece of drilling equipment. The Interior Department regulations are aimed at imposing tougher standards on equipment designed to keep control of a well and require real-time monitoring of certain kinds of deep water drilling or drilling performed under high pressure. In addition, the oil and gas industry has responded aggressively by developing new guidance and is continuing to work to ensure the integrity of offshore operations.Engineers will continue to play a key role in improving the safety and reliability of deepwater and other energy technologies. As stated in the June 2011 report, experience, knowledge and tools across industries are needed to aid engineers in designing fault-tolerant systems, assessing and managing r isk in systems operation, and considering the ethical responsibility associated with the management and maintenance of complex systems.Its precisely this dedication to ongoing innovation and public safety that unites us as engineers and makes me so proud to be a part of our global ASME community. Working as an assistant at a market research company, surrounded by market analysts who were highly regarded as experts in their fields, I wondered what it would take to rise through the ranks and be as admired and respected as my colleagues were.In particular, I marveled at the female analysts with whom I worked. On telephone calls with the media and onstage at conferences, they exuded such confidence and were so knowledgeable on their topics of study. I wondered Would that ever be me? Do I have what it takes? What should I do to try to get there, or anywhere, for that matter?This welches before the days of LinkedIn, Facebook, About.me and any other online directory. So you might wonder how did a directionless but m otivated 20-something, new to the working world but determined to make good professional choices, secure much-desired career guidance without the benefit of studying (for the purposes of emulating) the biographies of those she admired?This is how she identified people who intrigued her. She approached them and very simply, yet earnestly stated, My name is Stephanie and I feel lost. I want to know about your life. I want to know what you did right. I want to know the things you would have done differently. I want to know what you wish you would have known when you were my age. Can you spare a moment in your busy schedule to speak with me?After sharing this story with a friend, he quickly concluded, Oh cool, you sought out a mentorearly in your career. While this is technically true, I felt that this label missed the mark. A mentorship implies a structured and focused course of discussion. Contrarily, what really took place were freeform, nearly meandering conversations, which yielded some of the most important revelations in my life. Moreover, I still keep these life lessons in mind as I navigate my career and my life.My favorite revelations from these conversations1) fruchtwein career paths are more circuitous than they may appear.We are groomed to always have, know and cultivate our story- to pitch our lives as if every step in our careers was planned and purposeful. In an age where we carefully edit our life experiences on our online profiles, we forget that people move from zigging to zagging (and then right back to zigging like they were before). In my conversations with colleagues they often admitted, I tried this for a while, and I hated that. So, then I thought, maybe this I did that instead and that turned into this other thing This helped me to realize that plans are sometimes unplanned and come into existence by accident or unintentionally. Choices are never permanent and within reason, you can change your mind, change your direction, make a mistake and correct the course you initially chose to take.2) Life can be better understood by evaluating options that are not chosen. Each of our life stories is an aggregate of the choices that we have made. However, the value of life can be understood in a richer context by examining the unchosen choices, understanding the reasons why they werent selected and conjecturing how things might have turned out if they had. I enjoyed hearing my colleagues describe the potential paths their lives could have taken the jobs they didnt take, the partners they turned down, the decisions they delayed, and the options they abandoned altogether. It helped me to better understand who they were and how they ended up in their current roles. Also, I realized that my life would be a Choose Your Own Adventure, and only I could choose the next exciting turn of the plot line.3) Serendipity plays a big role in how things play out.In a meritocracy, we like to believe that hard work drives what we accomplish. We prepared for an interview and got that dream job. We worked very hard and were promoted to a higher-level position. Yet, the truth is sometimes things around us happen and we are merely the lucky recipients of these unpredictable occurrences. My colleagues shared circumstances that were outside of their control and led to developments in their careers. For example, someone vacating a position enabled him or her to advance in a new role. Meanwhile, someone else quickly landed a job where the original description of that role changed completely. This made me feel hopeful and it made me realize that I should focus on what I could actually control while being open to, and ready for, any luck that may come my way.4) Everyone struggles in their 20s. Everyone. A lucky few realize exactly what they were put on this earth to do at a young age. In fact, I remember having a conversation with the college counselor at my high school when I was younger, and she rather snarkily observed, People wh o know exactly what they are meant to do at a young age are just doing exactly what their parents have always told them they should do If given the chance, I suspect that any sophisticated, accomplished professional will tell you, I was a mess when I was your age and then detail an existence rife with befuddlement or distress that eerily mirrors your current situation. Hearing this admission helped me manage my insecurities and fears. It was also comforting to know that I wasnt alone in my experiences.Working at Simply Hired, where effort is focused on making the job search process efficient and fast through technology, it may sound strange for me to extol the merits of putting down technological devices and reaching out to one another as human beings. But what Im trying to say, and I hope you will agree, is that important details can be missed and facts can be misrepresented or misinterpreted in an online-only world. These minutiae can only be discovered, digested and savored if we stop, turn to one another, and casually say, Hello.

Most technicians   learn the trade at a technical school  and gain plenty of hands-on experience. Besides ample training, the job has one more requirement: You can’t be afraid of heights. If you’re comfortable in the water, you might be interested in becoming a commercial diver, another of today’s fastest-growing jobs. BLS predicts 37 percent job growth for divers, where you could make $53,990 per year inspecting and repairing equipment underwater. Most divers go to diving school; the best ones are accredited by the Association of Commercial Diving Educators. Although the work can be physically demanding, you’ll definitely have the most unique workspace of all your friends. Physical therapists help their patients manage pain and recover from injury. As a physical therapist, you’ll show patients how to do therapeutic exercises and improve their mobility. You might incorporate alternative treatments, like yoga and massage therapy. Most physical therapists complete a three-year doctor of physical therapy program. You might also need to complete an internship and meet state licensing requirements. And the main expense for employee referral programs (ERPs) is the cash incentive for referring employees a cost that can be much lower than a recruiters commission. Still, employee referrals as a bottom-up, crowdsourcing approach do not constitute a total candidate sourcing solution. Lets take a look at how employee referrals fit into the big picture of talent acquisition. The relationships the thing The quality of the personal connection to the candidate may be the top selling point for employee referrals. Everything we do is relationship-based, says Chris Carlson, a senior manager in People Services at consulting firm Booz Allen Hamilton. Who would know better than our employees who we should hire? Indeed, more than 55 percent of Booz Allens new hires are sourced from the 1,700 employee referrals the firm receives in an average month. ERP is just one aspect of sourcing process Even when firms are very bullish on their ERPs, they dont view it as their exclusive sourcing solution. Every time a position opens, the ERP is only a component of it, says Carlson. An actual recruiter will own the requisition and will look at all possible sourcing channels, to provide diverse and diversely sourced candidates. An effective ERP is high-touch In the 2010s, employers with the most effective referral programs must continue to invest in them with both infrastructure and personalized communications. Booz Allen, for example, personally acknowledges both the referring employee and the referred potential candidate with 48 hours, often with a phone call. A dedicated internal ERP web portal serves as the center of employee referral activity. Efficacy of employee referrals depends on position Some positions are much more likely than others to be filled by candidates sourced by employee referral. Companies find that employee referrals of sales representatives, for example, are frequently converted to hires. But filling a requisition for a very specialized software engineer may require postings on job boards or the services of a headhunter. When the talent need is urgent Employee referrals enjoy a reputation of fast time-to-hire, but only if the right people emerge organically. Time is of the essence, so if we dont have an employee referral when we need it, well actively source by a number of other possible channels, says Deborah Hankin, head of talent management at marketing communications firm G2 USA in New York City. Both referrals and sophisticated search can source a few good candidates With chronic high unemployment, many companies have grown weary of the mountains of resumes they receive every month. By comparison, fielding much smaller numbers of employee referrals may seem a more reasonable approach. But in recent years, the semantic search capabilities of resume databases have advanced by leaps and bounds, enabling recruiters to more easily find those few shining candidates among thousands. So both employee sourcing approaches are practical; in many cases, both are necessary for the recruitment of optimal hires.
